ANALISIS PENGARUH STRES KERJA DAN KEPUASAN KERJA TERHADAP KINERJA DOSEN DI SURABAYA

Abstract

Penelitian ini bertujuan menganalisis pengaruh stres kerja dan kepuasan kerja terhadap kinerja dosen di Surabaya, mengingat peran sentral dosen adalah tridharma perguruan tinggi, yaitu pengajaran, penelitian, dan pengabdian masyarakat. Latar belakang menunjukkan bahwa tekanan seperti beban mengajar, tuntutan publikasi, dan tugas administratif berdampak pada kesejahteraan dosen, sementara kepuasan kerja dapat menjadi pendorong kinerja. Metode penelitian yang digunakan dalam Penelitian ini adalah pendekatan kuantitatif dengan jumlah responden 181 dosen di Surabaya dengan metode pengambilan sampel purposive sampling dan Teknik analisis data dengan analisis regresi berganda. Hasil penelitian menunjukkan bahwa stres kerja berdampak negatif signifikan terhadap kinerja dosen, sementara kepuasan kerja memiliki efek positif yang signifikan. Secara bersama-sama, stres kerja dan kepuasan kerja menjelaskan 73,8% variasi kinerja dosen, sedangkan 26,2% sisanya disebabkan oleh variabel lain yang tidak diteliti. Implikasi teoritis penelitian ini memperkuat Model Tuntutan Sumber Daya Pekerjaan (JD-R Model) dan Teori Dua Faktor Herzberg, yang menegaskan bahwa ketidakseimbangan antara tuntutan pekerjaan dan sumber daya, mempengaruhi kinerja. Implikasi praktis bagi institusi pendidikan tinggi, yaitu mengurangi stres kerja melalui dukungan sumber daya, seperti dukungan sosial dan pelatihan manajemen stres, serta meningkatkan kepuasan kerja melalui kompensasi yang adil, lingkungan kerja kolaboratif, dan peluang pengembangan karir.


 


This study aims to analyze the influence of work stress and job satisfaction on the performance of lecturers in Surabaya, considering their central role in the tri dharma of higher education: teaching, research, and community service. The background highlights that pressures such as teaching loads, publication demands, and administrative tasks impact lecturer well-being, while job satisfaction can enhance performance. This quantitative study employs a purposive sampling method with 181 lecturer respondents in Surabaya and uses multiple regression analysis. The results indicate that work stress has a significant negative effect on lecturer performance, whereas job satisfaction has a significant positive effect. Together, work stress and job satisfaction explain 73.8% of the variation in lecturer performance, while the remaining 26.2% is attributed to other unexamined variables. The theoretical implications reinforce the Job Demands-Resources (JD-R) Model and Herzberg’s Two-Factor Theory, confirming that an imbalance between job demands and resources affects performance. Practical implications for higher education institutions include reducing work stress through resource support (e.g., social support and stress management training) and enhancing job satisfaction via fair compensation, a collaborative work environment, and career development opportunities.
